What is Variable pay?
Also called performance pay, incentive pay.
Definition
Variable pay is compensation conditional on performance, whether individual, team or company. It is included in CTC but is not guaranteed, so it should never be described to a candidate as salary.
How it works
Variable pay is usually paid quarterly or annually against a target, and the payout percentage is at least partly a management judgement. A CTC with a twenty percent variable component is a materially different offer from one that is entirely fixed, even where the two headline numbers match.
What it means in India
Variable pay is distinct from statutory bonus under the Payment of Bonus Act 1965, which for establishments and employees the Act covers is a minimum entitlement rather than a discretionary payment. Where both apply, a scheme may be structured to set off the statutory bonus against variable payouts, but the statutory floor itself does not disappear because a company calls its scheme performance pay.
What people get wrong
- Quoting a CTC that leans on variable pay without saying so. The candidate discovers it at the first quarterly payout, not at the offer.
- Confusing variable pay with the statutory bonus. They arise differently, and calling a discretionary scheme a bonus does not discharge an obligation under the Payment of Bonus Act 1965 where that Act applies.
